在高校篮球体系不断走向高绩效化与组织复杂化的背景下,教练领导力的生成机制展现出显 著的非线性、情境依赖与系统适应特征。研究引入生命历程理论与生态动力学框架,基于 10位国际顶 级大学篮球教练的传记与自传文本,采用文献叙事分析与多案例比较方法,系统探讨教练如何在身份断 裂、组织张力与极端人才聚集等情境中实现领导力的动态生成。研究发现:教练身份演化受关键事件驱 动,通过自我叙事重构实现角色再锚定;心理韧性机制表现为情绪调节、认知重估与行为调适的闭环结 构;极端人才管理依赖于文化内嵌、条件性授权与深层信任的协同建构。三类机制构成嵌套式耦合系统, 在关键事件驱动下依序激活,并通过动态反馈机制维系领导力的稳定演化。研究构建了“身份—心理 韧性—极端人才管理”三元机制动态适应模型,丰富了高校教练领导力生成的理论解释路径,并为我国 高校篮球教练培养体系的优化提供实践支撑。

In the context of the continuous shift toward high performance and organizational complexity in college basketball systems, the generation mechanism of coaching leadership exhibits significant non-linearity, context dependence, and system adaptability. This paper introduces the life course theory and ecological dynamics framework; and based on the biographies and autobiographies of 10 top international college basketball coaches, it uses narrative literature analysis and multi-case comparison methods to systematically explore how coaches achieve dynamic leadership generation in contexts such as identity fractures, organizational tensions and the aggregation of extreme talents. The research finds that the evolution of coaches’ identity is driven by key events and is achieved through self-narrative reconstruction to re-anchor roles; the psychological resilience mechanism is characterized by a closed-loop structure of emotion regulation, cognitive reappraisal, and behavioral adjustment; and the management of extreme talents relies on the collaborative construction of cultural embedding, conditional authorization, and deep trust. These three mechanisms form a nested coupling system that is sequentially activated under the drive of key events and maintained through dynamic feedback mechanisms to ensure the stable evolution of leadership. This study develops a dynamic adaptation model that integrates identity, psychological resilience, and elite talent management as a triadic mechanism. The model advances theoretical understanding of the pathways through which coaching leadership evolves in higher education contexts and offers practical implications for strengthening basketball coach training systems within Chinese universities.
